技能人才职业胜任力及其与职业满意度关系研究——以铁路行业为例的实证分析

随着技能人才在我国经济建设中发挥着越来越重要的作用,其职业发展问题受到越来越多的关注。职业胜任力向组织和技能人才个人提供了一个清晰的职业生涯管理方式,一方面技能人才可以根据其职业胜任力选择自己的职业路径;另一方面组织可以通过提升技能人才的职业胜任力,提高其工作投入,增强其职业满意度。铁路技能人才作为我国技能人才队伍的重要组成部分,其职业胜任力包含职业相关技能和知识、职业认同、人际网络、职业探索、寻求职业反馈、自我概念、职业目标设定七个维度,并且对铁路技能人才的职业满意度具有正向的影响作用,其中职业认同、人际网络和寻求职业反馈对铁路技能人才职业满意度的预测作用较为显著。 As skilled personnel play an increasingly important role in the economic construction of our country, their career development is receiving more and more attention. Professional competence provides a clear way of career management to individuals and organizations of skilled personnel. On the one hand, skilled personnel can choose their career paths according to their professional competencies. On the other hand, the organization can improve professional competence of skilled personnel Their work inputs and enhance their job satisfaction. As an important part of China's skilled personnel team, railway skilled personnel include seven aspects: job-related skills and knowledge, professional identity, interpersonal networks, career exploration, seeking career feedback, self-concept and career goal setting, The occupational satisfaction of railway skilled personnel has a positive effect. Among them, occupational identification, interpersonal networks and seeking job feedback have significant effects on the job satisfaction of railway skilled personnel.
