我国工作场所交换关系受传统文化影响,形成注重亲疏远近的层级关系,职务隶属关系和伦常关系。本研究以231位员工为研究对象,通过为期25天的跟踪调查,运用跨层次的纵向跟踪调查方法验证领导部属交换(LMX)、团队成员交换(TMX)与员工反生产行为(CWB)的关系。研究表明:(1)领导部属交换与对组织的反生产行为(CWB-0)负相关,团队成员交换与对个体的反生产行为(CWB-1)负相关;(2)互动公平感在领导部属交换、团队成员交换和员工反生产行为之间起部分中介作用;(3)内部身份认知对领导成员交换与互动公平感之间有调节作用,中国人现代性在互动公平感与反生产行为之间有弱调节作用。
The exchange relations in the workplace in our country are influenced by the traditional culture and form a hierarchical relationship with emphasis on the closeness between husband and wife, the subordination of duties and the relations between the employees and the employees. Based on a 25-day follow-up survey, 231 cross-sectional vertical follow-up surveys were used to verify the relationship between LMX, TMX and CWB . The research shows that: (1) the subordinate exchange is negatively correlated with the anti-counterculture behavior of the organization (CWB-0), the negative correlation between the team member exchange and the anti-counterproductive behavior of the individual (CWB-1); (2) Subordinate exchange, exchange of team members and counterproductive behavior of employees play an intermediary role; (3) the internal identity of leadership exchange and interaction between the sense of fair play a regulatory role, the Chinese modernity in the sense of interaction between fair and anti-production There is a weak regulatory role between acts.
