工会-企业关系模式对员工双组织承诺的影响

以组织演化理论为基础,分析指出工会和企业之间存在激烈对抗、完全追随和团结协作三种关系模式.运用计算实验构建多主体仿真模型,研究不同关系模式对双组织承诺的作佣机制以及双组织承诺在纵向层面的动态演化路径.结果表明:完全追随模式的动态演化路径相比激烈对抗表现出一定的反应时滞,两种关系模式中双组织承诺均在仿真前期呈现出短暂的高水平状态并随之迅速下滑,而在团结协作模式中则以较快的速度震荡上升.可以发现完全追随模式中的“暗较量”一定程度上优于激烈对抗模式中的“明对抗”,而团结协作模式相比两者能够吸引更多高承诺员工的持续加入,具有更高水平的人才集聚效应,在个体和组织层面拥有更高水平的自适应演化能力.“,”This paper points out that there are three relation modes between the Union and the company including the fierce confrontation,completely follow and cooperation mode on the basis of organization evolution theory.It analyzes the mechanism of different modes in relation to dual commitment and dynamic evolution path of dual commitment in the longitudinal level by the construction of a multi-agent simulation model.Results show that:(1) the dynamic evolution path of completely following mode has a delay reaction compared with fierce confrontation mode,both show a short high level of dual commitment and then decline rapidly in simulation pre,while it rises librantly fast in cooperation mode;(2)the “secretly contest” of entirely follow model is to a certain extent better than the “apparent confrontation” of fierce confrontation mode,while the cooperation mode can attract more employees with high commitment to join in continuously,having a higher talent agglomeration effect and ability of adaptive evolution in the individual and group level adaptive fabrics have evolution ability with higher level of evolution compared with the other two kinds of models.
