基于社会信息加工理论,本文构建了包容型领导对一线员工服务创新行为影响的实证研究模型。通过对8家企业展开两阶段问卷调查,最终获得了184份有效上下级配对样本。统计分析结果表明,包容型领导对员工服务创新具有显著的正向影响;心理安全感在包容型领导与员工服务创新之间起到部分中介作用;绩效目标导向负向调节心理安全感与员工服务创新之间的关系。
Based on the theory of social information processing, this paper constructs an empirical research model of the impact of inclusive leadership on frontline employees’ service innovation behavior. By conducting a two-phase questionnaire survey of eight companies, 184 validated superior and inferior matching samples were finally obtained. The results of statistical analysis show that inclusive leadership has a significant positive impact on employee service innovation. Psychological security plays a partial mediating role between inclusive leadership and employee service innovation. The performance goal-oriented negatively regulates psychological security and employee service The relationship between innovation.
