基于压力的学习效应和组织认同理论视角,通过离岸IT服务外包中的案例研究,探讨了当知识接受方面临组织惰性时,控制如何能影响知识转移。结果发现知识发送方实施的不同控制机制将对知识接受方构成一种压力源和认同源,进而对组织惰性及知识转移产生影响。研究从压力和认同双重机制角度展示了控制影响知识转移的过程机理,揭示了控制性和信息性压力机制对认知惰性进而对知识转移产生的不同影响,为正式控制促进还是阻碍知识转移,外部环境压力减缓还是强化组织惰性的争议提供了一个新的诠释视角。
Based on the pressure-based learning effect and organizational identity theory, the case study of offshore IT service outsourcing is used to explore how control can affect knowledge transfer when knowledge recipients face organizational inertia. The results show that different control mechanisms implemented by the sender of knowledge will form a source of pressure and identity to the recipient of knowledge, which in turn will have an impact on organizational inertia and knowledge transfer. The research shows that the mechanism of control affects the process of knowledge transfer from the perspective of dual mechanisms of pressure and approval, revealing the different influences of control and information pressure mechanisms on cognitive inertia and knowledge transfer, promoting or impeding knowledge transfer for formal control, Environmental stress or to strengthen the inertia of the organization to provide a new controversial controversial perspective.
