IT行业激烈的竞争和巨大的工作压力,使得管理者日益关注如何通过提升企业人力资源管理水平,提高IT技术人员的工作生活质量与幸福感。本文通过对81家高新科技企业的227名IT技术人员进行问卷调查,对人力资源管理实践影响IT技术人员主观幸福感的机制进行了研究。结果表明,IT技术人员的主观幸福感总体处于中等偏下水平;内部机会、绩效薪酬能够显著提高IT技术人员的主观幸福感,而组织支持感扮演部分中介作用;培训发展、决策参与能够显著提高IT技术人员的主观幸福感,组织支持感在其中起完全中介作用。本文最后针对企业IT技术人员的人力资源管理实践提供了一些建议。
The fierce competition in the IT industry and enormous work pressure make managers increasingly concerned about how to improve the quality of work life and happiness of IT technicians by improving the level of enterprise human resources management. In this paper, a questionnaire survey is conducted on 227 IT technicians in 81 hi-tech enterprises to study the mechanism that human resource management practices affect the subjective well-being of IT technicians. The results show that the subjective well-being of IT technicians is generally in the middle-lower level. The internal chances and performance remuneration can significantly improve the subjective well-being of IT technicians, while the sense of organizational support plays an intermediary role. The training development and decision-making participation can be significantly improved The IT subjective well-being and organizational support play a complete intermediary role. At the end of this article, some suggestions are provided for the human resource management practices of enterprise IT technicians.
